With the rapid development of China’s civil aviation industry, major airlines have imposed more tightened KPI assessment for the air service of flight attendants to enhancing their market competitiveness. Together with the increasingly stringent assessment pressure and the uncertainty from the external environment, job burnout is more and more common among flight attendants, which has attracted the attention of the aviation industry. This study is designed with qualitative study with application of grounded theory through in-depth interviews with 21 crew of SC airlines to obtain data. With Nvivo software for coding analysis, the study constructs a causes and development model of flight attendant burnout and puts forward countermeasures to combine with career management theory. This study finds that the causes of flight attendant’s burnout are closely related to their career stages and the main causes of crew’s burnout include both organizational factors and individual factors. It proposes managerial measures with the aspects of talent selection, training and development, and career development. The study could rich the practical cases on airline employee development management.
